According to the National Statistics Institute (INE), the resident population has now reached 49.4 million, a record figure explained in large part by migration. Of that total, 14% hold foreign nationality and 19.3% were born outside the country (Instituto Nacional de Estadística, 2025a; 2025b). Almost seven million lives which, together, make up a Spain that is more plural, younger and more closely connected to the wider world.

That diversity is felt most keenly among the young: foreign nationals account for around 28% of the 25-to-34 age group, a segment that matters enormously to the labour market and, increasingly, a space in which Generation Z — critical, digital and acutely aware of inequality — is arguing for new ways of working (El País, 2025a).

Diversity as a competitive advantage

In a country with historically low birth rates and a rapidly ageing population, migration is not merely a social reality but a structural necessity if economic dynamism is to be sustained. A range of national analyses point to the arrival of foreign nationals contributing directly to demographic renewal, to consumer demand and to the sustainability of the pension system (Real Instituto Elcano, 2025).

But cultural, generational, linguistic and identity diversity is not only a statistical phenomenon. It is also a competitive advantage, provided companies know how to integrate it. Diverse teams solve problems more creatively, spot blind spots, generate innovation and strengthen organisational resilience. Generation Z in particular brings a marked sensitivity to social justice, to inequality at work and to the importance of environments that are genuinely inclusive.

Bias and stereotypes: the cost of wasted talent

Companies cannot, however, describe themselves as diverse without cultivating inclusion, because the two go hand in hand. Real barriers persist: unconscious bias, stereotypes, and both direct and indirect discrimination. These dynamics restrict highly qualified people’s access to opportunities. According to a recent report, migrants earn on average 29% less than Spanish nationals, even in comparable roles (El País, 2025b). That gap is not only unjust; it reveals a systemic waste of talent that harms not just the person trying to enter the labour market but the company left struggling to fill a vacancy.

Studies in Spain also indicate that a significant proportion of workers have witnessed or experienced discrimination on grounds of origin, race, gender, age or sexual orientation. Such experiences erode trust, productivity and retention, with a direct impact on organisational competitiveness (Alerta Trabajo, 2025).

One of the most persistent claims in certain political narratives is that migrants take jobs from Spaniards. The data show precisely the opposite: recent population growth is due mainly to immigration, and that growth sustains economic activity and fills vacancies in sectors where demand for labour far outstrips local supply (Instituto Nacional de Estadística, 2025b).

From healthcare to hospitality, from technology to the care economy, migration complements the Spanish labour market rather than displacing it. It also widens the base of contributors, consumers and entrepreneurs. The myth of job competition does not survive rigorous analysis.

What companies should do: transparency, inclusive language and belonging

If organisations want to attract and retain young, diverse talent, they need to commit to equity practices that go beyond rhetoric:

Publish real salary ranges in job adverts, encouraging transparency and narrowing unjustified gaps.

Use language in job descriptions that is neither sexist nor implicitly masculine — writing about “the person we are looking for” rather than “the ideal candidate and his experience”.

Communicate assertively and clearly about expectations, conditions and processes.

Work actively at creating a sense of belonging — not as a slogan, but as the foundation of organisational cultures that offer their people psychological safety.

These practices do more than advance social justice: they improve business performance. A diverse team that feels seen and valued produces better ideas, reaches new markets and builds stronger relationships.

The Spain of 2025 is plural, young, mobile and diverse. Resisting that reality is a luxury the world of work cannot afford. Inclusion is not a concession: it is a strategy. Generation Z, native to both diversity and technology, understands this perfectly. The companies that grasp it in time will be better prepared for a future in which our shared humanity will be our greatest competitive resource.

References

Alerta Trabajo.
